Assessing the Impact of Employee Interpersonal Conflicts on Knowledge Sharing Intention, with the Mediating Roles of Psychological Empowerment and Trust (A Case Study: Tabriz Municipality)

Abstract
This research was conducted with the objective of examining the effect of employee interpersonal conflicts on knowledge sharing intention within the Tabriz Municipality. In this study, the mediating roles of psychological empowerment and trust were also tested. The statistical population of the research comprises all permanent employees of the Tabriz Municipality (approximately 2,000 individuals). Using Cochran’s formula and a proportional stratified random sampling method, a sample size of 322 individuals was selected. Data were collected through standard questionnaires and analyzed using SmartPLS software and the structural equation modeling method. The findings indicated that interpersonal conflict has a significant negative impact on knowledge sharing intention. It was also determined that psychological empowerment and trust, as mediating variables, partially mediate this relationship; such that interpersonal conflict reduces knowledge sharing intention by decreasing psychological empowerment and weakening trust. The results suggest that the managers of the Tabriz Municipality can improve the conditions for knowledge sharing within the organization by implementing conflict reduction programs, enhancing psychological empowerment, and fostering an environment based on trust.
