Abstract
Today, employee retention, as one of the most important challenges in human resource management, plays a decisive role in maintaining human capital, increasing productivity, and creating a competitive advantage for organizations. Therefore, the present study was conducted with the aim of identifying and ranking the factors affecting employee retention in Golshah Grain Processing Refinery. This study is applied in terms of purpose and mixed (qualitative-quantitative) in terms of implementation method. In the qualitative section, using the meta-synthesis method, scientific articles published in the period from 2019 to 2025 were examined as a statistical population, and through analyzing and combining their findings, the main dimensions and components affecting employee retention were identified. In the quantitative section, the opinions of 12 experts and knowledgeable managers of the company were used to rank the identified factors. The data collection tool in the qualitative section was a receipt from sources, and in the quantitative section, a paired comparison questionnaire based on the best-worst method (BWM). Qualitative data were analyzed using content analysis and quantitative data using the BWM model. The research findings showed that the factors affecting employee retention can be categorized into six main dimensions including attitudinal and behavioral, cultural and social, occupational, organizational and structural, managerial and leadership, and developmental and supportive factors. The ranking results also indicated that among these dimensions, organizational and structural factors, followed by managerial and leadership factors, are the most important in employee retention at Golshah Grain Processing Refinery. These findings indicate that in order to retain employees, it is essential to pay attention to organizational justice, the compensation system, transparency of procedures, leadership style, managerial support, and creating opportunities for growth and development.
