Abstract
In today’s work environments, employee job performance is recognized as one of the key factors for organizational success. Researchers in the field of organizational behavior believe that optimal performance is not merely a result of skill or experience but is shaped by psychological, value-based, and managerial factors. Among these, leadership and work ethic play decisive roles in guiding employee behavior. Effective leadership can create a foundation for increased employee commitment and effort by establishing a shared vision, fostering intrinsic motivation, and supporting individual growth. The type of leadership style, particularly transformational or spiritual leadership, is closely related to the growth of a sense of meaning and purpose in the workplace. On the other hand, work ethic, which includes values such as integrity, responsibility, conscientiousness, and fairness, directs employees’ professional conduct and contributes to the formation of a positive organizational culture.However, many studies have shown that the impact of these two factors reaches its maximum when individuals experience organizational spirituality in the workplace. This means perceiving meaning and purpose in work, feeling a sense of belonging to the organization’s mission, and believing that their professional activity is valuable and has a social impact. This level of spirituality not only increases intrinsic motivation but also reduces value conflicts and strengthens employees’ psychological and behavioral cohesion.The aim of this research is to develop a structural equation model for the effect of leadership and work ethic as antecedents of job performance, with the mediating role of organizational spirituality. This research is applied in terms of its objective and falls under descriptive-survey research methods. The statistical population of the current study consisted of all staff of the Education Department of Mazandaran Province. Based on Morgan’s table, the sample size was determined to be 150 individuals, and the sampling method used in this study was simple random sampling.The data collection tool for this research was a standard questionnaire, the reliability of which was confirmed using Cronbach’s alpha coefficient above 0.7. For the statistical analysis of the findings, descriptive and inferential statistics were used. In the first part, descriptive analysis of the findings was presented through the creation of frequency tables and charts. In the second part, for statistical inference and hypothesis testing, SPSS version 24 statistical software and the Smart PLS structural equation modeling software were used.The research results indicate that leadership has a positive and significant impact on job performance, and work ethic also has a positive and significant impact on job performance. Furthermore, all hypotheses were confirmed, and among the variables, work ethic has the greatest impact on job performance.
